  When people ask me what separates a great in-house recruiter from an average one, they’re usually expecting a list of technical skills. The truth is, most of what makes someone exceptional in this role has very little to do with process and everything to do with character, judgement and relationships. I’ve spent almost 18 years in recruitment, and the patterns are consistent. The best in-house recruiters aren’t necessarily the ones with the flashiest resumes. They’re the ones who’ve mastered a specific set of skills that rarely get talked about in job descriptions. Here are the ten that matter most. Integrity Doing things right matters more than doing things fast. In-house recruiters are in a different position to recruitment agencies. Agencies are often driven by commission, by making a placement because it’s good for the bottom line. As an internal recruiter, you’re not driven by money. You’re driven by making the right hire for the business you work for. That difference shapes everything. If integrity is on someone’s resume, it should show up in how they actually work, not just as a word they’ve used. That means the calls they make when no one’s checking, how honestly they handle a hiring manager pushing for the wrong candidate, whether they tell a candidate the truth even when it’s not what they want to hear. That’s one of the strongest signals I look for. Sincerity Sincerity means genuinely caring whether a candidate is the right fit, not just whether the role gets filled. You can’t sell to a hiring manager the way an agency would sell. You can’t treat a candidate as a number or a data point because it’ll help you close out a search faster. Being a good in-house recruiter means matching a candidate to a hiring manager and a team with genuine care about whether it’s the right fit, not just whether it fills a seat. That honesty has to run both ways too. With hiring managers and with candidates. Everything you do has to come from a place of sincerity, not self-interest. Multitasking across platforms In-house recruiters are often running searches for five or six different roles at once, each sitting in its own ATS workflow, inbox thread, and hiring manager conversation, all moving at different speeds. A senior leadership search might need a quiet, careful pace while a volume retail role needs twenty candidates through the door this week. Jumping between those without losing momentum on either is a real skill, not just admin. It connects to a bigger one too: the ability to juggle and triage. Hiring managers all tend to come at you at once, and everything feels urgent from their side. Knowing what to tackle first versus what can wait, and being upfront with hiring managers about that sequencing, is something that separates recruiters who cope from recruiters who thrive. Market awareness Knowing what’s happening in the market at any given time is essential. Talent markets move, salary expectations shift, and candidate expectations change. Totaljobs’ 2026 research found 64% of employees are open to new roles despite 58% saying they’re satisfied where they are, so market awareness isn’t just about people looking to leave, it’s about staying switched on to the fact that satisfied people still move. That awareness feeds directly into how you go to market. When you understand what’s happening around you, you’re able to speak to a candidate with real context, not just about the role, but about the organisation’s employee value proposition and why it stacks up against what else is out there. Recruiters who stay switched on to those movements are in a far stronger position when they go out to attract talent, because they know what will actually land with the person they’re speaking to. Deep organisational understanding Great in-house recruiters understand the business they work for in its entirety, not just the role they’re currently filling. If you’re recruiting for an enterprise business, that means knowing the whole organisation, not just what a sales role looks like, but how it fits into the wider picture. A recruiter who understands where the business is heading strategically can speak to a candidate about genuine growth and career paths, rather than describing the role in isolation. That same understanding also means picking up on things worth addressing sensitively, like a team that’s had some turnover, and being ready to have that conversation thoughtfully if it comes up, rather than being caught off guard by it. That depth of understanding means you can paint a real picture for candidates. You can speak to the employee value proposition of that organisation with genuine knowledge, which is what actually attracts strong candidates to consider a move. Building real relationships with hiring managers This is the one that underpins almost everything else. The hardest part of the hiring manager and recruiter relationship is getting the hiring manager genuinely invested in the search, rather than treating the recruiter as an internal agent who’ll just go and find someone. The best outcomes happen when hiring managers are invested in who they’re looking for, not just the outcome. That trust matters most when a candidate doesn’t match perfectly on paper. If a recruiter feels strongly that a candidate is right despite a gap between the brief and reality, the answer isn’t to force it through a resume. It’s getting that candidate in front of the hiring manager and letting them see how they present in person. That only works if the hiring manager trusts the recruiter enough to give them that autonomy, built up over every search that came before it.   Negotiation Negotiation shows up in two directions. There’s the obvious one, recruiter to candidate. Salary, start dates, counter offers, all the usual ground.
